Abstract:

As India continues to emerge as one of the world’s leading outsourcing destinations, the Indian IT/ITES sector has become a critical site of innovation, talent concentration, and evolving workplace dynamics. Simultaneously, Generation Z is entering the labour market with diverse expectations, valuing autonomy, open communication, innovation and inclusion. Their emergence into culturally embedded Indian workplaces within a globally competitive market, creates a context marked by a tension between modernization and traditionalism. Against this backdrop, the present study explores Gen Z employees experience opportunities for voice and how they subsequently navigate their engagement within Indian organizational settings. Using thematic analysis of in-depth interviews with 26 Gen Z employees from the Indian IT/ITES sector was adopted. The findings reveal three core themes: barriers to engaging in voice behaviour, navigating engagement under voice constraints, and the traits and expectations of Generation Z employees. The results reveal a significant gap between formal structural norms and everyday cultural practices. Although formal mechanisms of voice channel exist, high power distance limits the upward flow of voice, senior members tend to suppress or filter subordinates’ input, and management is frequently seen as unresponsive. This misalignment weakens perceived voice efficacy and reduces willingness to speak up. The study also highlights a misfit between Gen Z’s expectations and prevailing organizational culture. Participants expressed a clear preference for transparency, responsiveness, inclusivity, and recognition. However, cultural rigidity and dominance-oriented hierarchy often conflict with these expectations. As a result, rather than engaging in overt resistance, many Gen Z employees navigate unique forms of altered engagement. They remain within the organization but either as reluctant stayers or with clear exit intentions or they withdraw discretionary effort, and strategically reduce visible initiative. It reflects that Generation Z does not reject voice itself but rejects rigid, dominance-driven environments that invalidate their ideas. Overall, the findings emphasize that fostering voice among Generation Z requires more than policy design. Finally, this study offers practical implications for bridging the gap between formal structures and actual cultural practices, thereby enabling organizations to sustain both employee engagement and long-term innovation.
