Abstract
Common Good HRM (CGHRM) has emerged as a concept reorienting the purpose of HRM toward social justice, sustainability and collective well-being. Nevertheless, it has been criticized for remaining overly abstract, insufficiently contextualized and weakly specified regarding mechanisms of collective action and stewardship. To address this gap, this conceptual paper advances CGHRM by integrating it with HR ecosystem approach. We reconceptualize CGHRM as an embedded, multi-actor and dynamic system in which HR practices are co-created across organizational and societal boundaries rather than controlled within firm-centric hierarchies. Thereby we shift attention from universalistic moral prescriptions toward context-sensitive processes of distributed stewardship, negotiated collective action and shared governance. We develop a conceptual matrix and three propositions specifying how CGHRM principles are enacted via HR ecosystem mechanisms through an illustrative case. The implications highlight how HR can move from control-oriented models toward co-creative forms of governance aimed at advancing the common good.
