Abstract
This study aimed to measure the impact of Compulsory Citizenship Behavior (CCB) and Workplace Ostracism (WO) on Job Satisfaction (JS) levels through Façade of Conformity (FoC) and Person-Organization Fit (POF) with the moderating effect of Organization-Based Self-esteem (OBSE) in IT employees. The data was collected from 402 IT employees through using LinkedIn and WhatsApp. The researcher administered SPSS 29 and AMOS 26 to test the proposed hypotheses. The results revealed that CCB and WO are negatively correlated with JS levels of IT employees. Moreover, FoC was found to be a non-significant mediator between CCB/WO and JS levels. On the contrary, POF was a significant mediator between CCB/WO and JS levels. In addition, OBSE was a non-significant predictor between CCB/WO and FoC. Furthermore, CCB and WO were found to impact the formation of FoC in IT professionals positively. Through this study, HR managers could understand the intricacies of toxic workplace behaviors (CCB and WO) and deal with them effectively by preventing employees from practicing them and promoting a supportive and inclusive workplace culture in the IT industry.
