Abstract
This study examines the impact of Work-to-Personal Conflict (WPC) on Work Engagement (WE), an area that remains less explored in the interrole conflict literature. It investigates the parallel mediation of Job Satisfaction (JS) and Affective Organizational Commitment (AOC) in the WPC-WE relationship. Data from 478 IT and 467 private banking employees in India were analyzed using IBM SPSS Statistics 22 and Amos 24. Findings revealed that WPC negatively affects WE, with JS and AOC significantly mediating this relationship. In IT, a full mediation effect was observed, while in private banking, mediation was partial. This study highlights how WPC, arising from conflicts between personal interests and professional responsibilities, influences JS and AOC, subsequently affecting WE. To the authors’ knowledge, no prior research has examined these interrelationships, making this study a novel contribution.
