Abstract
Building on and extending the job demands-resources model, this study theorizes job crafting as a resource-conversion accelerator that strengthens the translation of safe working conditions (a job resource) into paradox mindset (a personal resource). Specifically, we propose that job crafting fosters safe working conditions and in turn, paradox mindset, while also amplifying the positive relationship between safe working conditions and paradox mindset. We further examine whether paradox mindset simultaneously predicts innovative behavior and flourishing. We tested the model using three-wave survey data collected in Japan (N = 975). The results supported the proposed moderated mediation: job crafting waves positively related to subsequent safe working conditions, which were positively associated with paradox mindset, and safe working conditions—paradox mindset link was stronger at higher level of job crafting. Moreover, paradox mindset was positively related to both innovative behavior and flourishing, highlighting its dual role in enabling performance and individual sustainability.
